摘要
本文选取广东省内部分企业为背景,研究中层经理的人力资源管理职责及相应的胜任特征。
论文采用探索性因素分析和验证性因素分析构建了中层经理人力资源管理职责内容结构模型和相应的胜任特征内容结构模型,并且分析了胜任特征与相关结果变量之间的关系。
论文建立的中层经理人力资源管理职责内容结构模型中的四个因素分别是:培训开发、激励管理、招募甄选和关联绩效,胜任特征内容结构模型中的五个因素分别是:下属培养、人际交往、公司认同、个人特质和人事技巧。
论文研究还表明:下属培养和个人特质对任务绩效存在显著正向影响,人际交往对关系绩效存在显著正向影响,公司认同对管理绩效存在显著正向影响,人事技巧对管理绩效和关系绩效都存在显著正向影响。
The dissertation studies human resource management duties of mid-level managers and the corresponding competencies, on the background of some selected businesses of Guangdong Province.
It makes use of the methods of exploratory factor analysis (EFA) and confirmentary factor analysis (CFA) to establish a content model of human resource management duties and a content model of the corresponding competencies, and it also studies the relationship between the competencies and the performance of the mid-level managers.
The four elements of the content model of human resource management duties are training and development, motivation management, recruitment and selection, and relationship performance. The five elements of the content model of competencies are development of the subordinates, interpersonal skills, corporate commitment, personal characteristics and personnel skills.
The study shows positive-going relationship between the elements of development of subordinates and personal characteristics and the result variable of task performance, the element of interpersonal skills and the result variable of relationship performance, the element of corporate commitment and the result variable of management performance, the element of personnel skills and the result variables of management performance and relationship performance.
