团队互动过程对团队效能的影响研究

摘要
企业在面临竞争日趋激烈的商业环境、全球化的挑战、知识为基础的竞争形态时,已使得企业原来赖以生存的功能式组织结构面临挑战,取而代之的是越来越被广泛采用的团队式结构.伴随团队组织形式出现带来的组织变革,不仅仅是组织架构的再造,人力资源的匹配作用尤显突出。而团队成员的互动过程从最初在McGrath(1964)以“输入——过程——输出”为系统理论框架的描述性模型中作为黑箱处理,到今天越来越多的被国内外学者研究与关注,更多的来源于理论界与实践界希望揭开黑箱神秘的面纱,找寻提升整个团队效能的有效途径与办法。
     团队互动过程作为团队输入环节与输出环节关键的转化阶段成为本论文的研究主题。特别是将团队成员互动过程对团队效能的影响方向为论文的研究重点,通过回顾团队效能模型及在各模型中对团队互动过程的界定,将对团队互动过程中的主要构成维度进行分析,期望探讨团队互动过程各维度的内部作用形式、各维度问的相互关系及其对团队效能的影响方向与影响强度。最终揭开团队互动过程的黑箱,同时为提升团队效能提供有借鉴意义的理论指导。
     论文采用问卷调查的方法,问卷涉及8种不同行业、7种不同性质企业、9种不同类型的团队,收集有效问卷共221份,数据近20,000个。并运用SPSS统计软件对数据进行分析处理,最终得到对假设的验证,并构建了团队互动过程与团队效能的模型,得到有借鉴意义的结论:
     1.团队互动过程的各维度,除团队冲突维度外均与团队效能问存在正向关系
     2.团队信任在团队人际互动各维度与团队效能间关系中的基础作用
     3.团队沟通维度在团队人际互动各维度与团队效能间关系中的中介效果
     4.团队冲突、团队支持对团队凝聚力与团队效能问关系中的中介效果
     5.冲突管理策略在团队冲突与团队效能间的调解作用
The enterprise when faces the competition day by day and rapidly changed business environment,the globalization challenge,the knowledge for the foundation competition shape, has caused the enterprise original livelihood function type organizational structure to face the challenge,displaces is more and more the team type structure which widely uses.The concomitance team organizes the organization transformation which the form appears brings, is not merely organizes the construction,the human resources match function to reveal especially prominently.But the team member's interaction process from in McGrath(1964) take“the input-process-output”as in the system theory frame descriptive model took at first black box processing,to today more and more many by domestic and foreign scholar research and attention,more origins opened black box in a veil of mystery in the theorists and the practice hope,pursues the promotion entire team effective way and the means.
     The team process inputs the link and the output link key transformed stage as the team becomes the present paper the research subject.Specially will interact the team members the process to the team effective direction for the paper research key,through the review team effective model and in various models to the team process limits,will carry on the analysis to in the team process main constitution dimension,the expectation discussion team process various dimensions internal action form,during various dimensions reciprocity and to the team effective direction and the influence intensity.Finally opened the team process the black box,simultaneously provides for the promotion team potency has the model significance theory instruction.
     The paper uses the method of questionnaire survey,the questionnaire involves 8 different professions,7 heterogeneity enterprises,9 kind of different type teams,collection effective questionnaire altogether 221,data near 20,000.And carries on analysis processing using the SPSS statistics software to the data,finally obtains to the supposition confirmation, and obtains has the model significance conclusion:
     1.The team various process dimensions except for the team conflict dimension,exist positive influce on the team effectiveness
     2.The team trusts has foundation affection on the relationship between team various process dimensions and the team effectiveness
     3.The team communicates is a mediating factor between the various team process dimensions and the team effectiveness
     4.The team conflict,the team support are mediating factors between team cohesive and team effectiveness
     5.Team conflict management strategy is a moderating factor between team conflict and team effectiveness
