第三方公正:惩罚与补偿及其情绪机制

第三方公正是组织公正的最新研究视角。在不公正情境中,相较于惩罚性公正,补偿性公正更具有可行性。实验1采用资源分配范式,发现面临不公正事件,多数的第三方选择惩罚与补偿相结合或补偿两种干预方式。实验2采用情景实验范式,探讨第三方公正两种不同行为的情绪前因,发现违规者聚焦的愤怒情绪能够预测第三方的惩罚行为,受害者聚焦的同情情绪能够预测第三方的补偿行为。
Third party jusitce as a new research perspective of organizational justice has an important practical value to the enterprise and government management. Third party justice refers to a third party as an unfair event observer which occurs between others, they will punish the violator or compensate the victim in order to achieve the goal of restoring justice. Previous researchers pay more attention to third party punishment, with the crime scenes of unfair situation. The deontic justice model points that the third party who learns the unfair event will punish the offenders, even though they may sacrifice self-interest, and third party's moral anger can significantly predict punishment. In organization situations, however, the severity of the unfair events is not really serious, and the punishment has certain risk and uncertainty. Compared with punitive justice, compensatory justice is more feasible. Experiment 1 aimed to preliminarily discuss the third-party's response to unfair. Using the resource allocation paradigm, we found that 53.70% of the subjects facing unfair events choose use both punishment and compensation, 40.74% of the subjects choose to use compensation. Although third parties pay the price for their interventions, but the amount of punishment and compensation can eventually realize fair distribution between the parties. Punishment is a typical kind of intervention focused on the offender, and compensation a victim-focused reaction. The focus objects behind the two behaviors are different. The unfair events can induce a variety of mixed feelings in third party. Self-focused emotions, such as anxiety, tension, confusion and so on, mainly come from the identity threat and the strengthen possibility of being a victim in the future. At the same time, the current paper introduce the classification of the moral emotion, moral outrage(other-condemned emotions), such as anger, anger, resentment, and moral sympathy(other-suffering emotions), such as compassion, concern. We discuss the impact of these different emotions on the behavior of third party. Experiment 2 used the scene experimental paradigm, discussing the emotion mechanism of third party justice. We found that offender-focused moral anger emotion can significantly predict the punishment behavior of third party, and it in some extent can also predict the third party compensation behavior; Victim-focused sympathy emotion can significantly predict third-party compensation behavior; Self-focused emotion had no impact on the two kind third party justice behavior.
