团队创新氛围与团队科学创造力的关系:交互记忆系统的中介效应

摘要
理工科大学生团队科学创造力的发展关系到未来创新型国家的建设,过去的团队创造力研究主要局限于企业研发团队或高校教师团队,忽视了理工科大学生团队科学创造力的研究。已有研究将团队创新氛围作为影响团队创新行为、团队创新绩效的重要前因变量,而交互记忆系统作为团队最大化利用团队成员分布式知识的重要机制,也被认为是团队创造力的重要影响因素;此外,国内外研究发现创新氛围及其某些维度对交互记忆系统有一定的影响。本研究聚焦于理工科大学生科技创新团队,试图探讨团队创新氛围、交互记忆系统与团队科学创造力之间的相互关系和作用机制。我们从全国51所大学选取了76个理工科大学生科技创新团队(团队规模在3~17人之间)进行问卷调研,运用分层回归分析方法,结果发现:(1)团队创新氛围正向预测团队科学创造力(β=0.288,p<0.05);(2)交互记忆系统在团队创新氛围与团队科学创造力之间起完全中介作用(β=0.618,p<0.001)。因此,要提高理工科大学生团队科学创造力,团队要注重团队创新氛围的营造和交互记忆系统作用的发挥。最后,本文进一步探讨了本研究的理论价值与实践意义。
The development of team scientific creativity among science and engineering undergraduates(TSCSEU) affects the construction of innovative countries. The past literatures mainly focused on the enterprise' R&D team and the university faculty team,but ignored TSCSEU. Team innovation climate was regarded as one of the important antecedents of team creativity and team innovation performance. As a working mechanism that team members use distributed knowledge, the transactive memory system has been identified as an important factor that influenced team creativity. In addition, researchers have found that team innovation climate and some sub dimensions of it affected the transactive memory system. This study focused on TSCSEU, and aimed to explore the relationship between team innovation climate, transactive memory system and team scientific creativity. We investigated 76 undergraduates' innovation teams from 51 universities(team size ranged from 3 to 17). We founded that:(1)the team innovation climate significantly predicted team scientific creativity(β=0.288,p<0.05);(2)the transactive memory system played a totally mediating role between team innovation climate and team scientific creativity(β=0.618,p<0.001). Therefore, to improve TSCSEU, the team should pay more attention to the construction of team innovation climate and the function of transactive memory system. The implications of these findings were also discussed.
