真实型领导对员工知识共享行为的影响机制——基于道德认同的中介作用

摘要
本文采用问卷调查法,对来自39家制造企业的915份员工数据进行实证分析,分别考察了员工的道德认同和权力距离在真实型领导与员工知识共享行为的中间作用和调节作用。研究发现,真实型领导能够显著促进员工道德认同和知识共享行为,道德认同在真实型领导与知识共享行为间起到部分中介作用;权力距离在真实型领导对道德认同产生影响时起到调节作用。研究首次从道德认同的视角探讨了真实型领导对知识共享行为的作用机制及实践意义。
        Based on 915 valid questionnaires from 39 manufacturing enterprises in China,this study investigates the mediating effects and moderating effects of moral identification and power distance between authentic leadership and employees' knowledge sharing behaviors.The results support the authentic leadership has a positive effect on employees' knowledge share behaviors and moral identification;the partial mediating effect of moral identification between authentic leadership and knowledge sharing behaviors;the moderating effect of power distance between authentic leadership and moral identification.The implications for leadership research and practice are explored.
